بررسی تاثیر مثلث تاریک شخصیت بر پنهانسازی دانش با نقش میانجی فرهنگ یادگیری سازمانی (موردمطالعه: اساتید دانشگاه تهران)

چکیده مقاله :
پژوهش حاضر، با هدف بررسی تاثیر مثلث تاریک شخصیت بر پنهانسازی دانش با نقش میانجی فرهنگ یادگیری سازمانی انجام شد. پژوهش حاضر بر اساس هدف در گروه پژوهشهای کاربردی و جزء تحقیقات همبستگی است. ابزار گردآوری اطلاعات در این پژوهش پرسشنامه های استاندارد مثلث تاریک شخصیت، فرهنگ یادگیری سازمانی، پنهانسازی دانش بود. روایی پرسشنامه ها از طریق نظرات خبرگان و با پایایی نیز بر اساس آزمون آلفای کرونباخ برای پرسشنامه های مثلث تاریک شخصیت (75/0)، پنهانسازی دانش (77/0)، فرهنگ یادگیری سازمانی (71/0) بدست آمد و به تأیید رسید است، جامعه آماری پژوهش شامل اساتید دانشگاه تهران می باشد که حجم نمونه با استفاده از روش نمونه گیری در دسترس و نرمافزار نمونهگیری Spss Sample power برابر با 187 بدست آمد. ابزار تجزیهوتحلیل داده ها رگرسیون و تحلیل مسیر و نرمافزارهای SPSS و AMOS بود. یافته ها نشان داد مثلث تاریک شخصیت بر پنهانسازی دانش تأثیرگذار است و 31 درصد واریانس پنهانسازی دانش توسط مولفه مثلث تاریک شخصیت تبیین شده است.همچنین ابعاد مثلث تاریک شخصیت (ماکیاولیسم، خودشیفتگی، بعد اختلالات فکری و روانی) بر پنهانسازی دانش تأثیرگذار است. 38 درصد واریانس مولفه پنهانسازی دانش توسط ابعاد مثلث تاریک شخصیت (ماکیاولیسم، خودشیفتگی، بعد اختلالات فکری و روانی) تبیین شده است. فرهنگ یادگیری سازمانی نیز دارای نقش میانجی در تأثیر مثلث تاریک شخصیت بر پنهانسازی دانش متغیر فرهنگ یادگیری سازمانی می باشد.
The present study was conducted with the goal of investigating the effects of the personality dark triad on knowledge concealment with the mediating role of organizational learning culture. The current research is based on the objective could be considered as correlational research in terms of the goal. The data collection tools applied were the standard questionnaires of the personality dark triad, organizational learning culture, knowledge concealment. The validity of the questionnaires was obtained through experts' opinions and with reliability based on Cronbach's alpha test for personality dark triad (0.75), knowledge concealment (0.77), and organizational learning culture (0.71) questionnaires and was confirmed. The statistical population of the research included the professors of Tehran University, and the sample size was obtained using available sampling method and SPSS Sample power sampling software equal to 187. The data analysis tools were regression and path analysis and SPSS and AMOS software. The findings showed that personality dark triad had an effect on knowledge concealment, and 31% of the variance of knowledge concealment was explained by the component of personality dark triad. Also, the dimensions of personality dark triad (Machiavellianism, narcissism, intellectual and psychological disorders dimension) have an effect on knowledge concealment. 38% of the variance of the knowledge concealment component was explained by the dimensions of personality dark triad (Machiavellianism, narcissism, intellectual and psychological disorders dimension). Organizational learning culture also has a mediating role in the effects of personality dark triad on the concealment of variable knowledge of organizational learning culture.
