موفقیت مربیگری مدیران؛ موانع و چالشها

هدف پژوهش حاضر شناسایی موانع و چالش های موفقیت مربیگری مدیران در صنعت پتروشیمی می باشد که بدین منظور از روش پژوهش ترکیبی استفاده شده است. در بخش کیفی با استفاده از روش تحلیل مضمون از طریق مرور ادبیات و نظریه ها باعث استخراج پرسشنامه ای با 40 گویه شد و جهت آزمون آن از روش تحلیل عاملی مرتبه سوم با رویکرد حداقل مجذورات جزئی استفاده شد. جامعه آماری 167 نفر از مدیران، معاونین و روسای پتروشیمی بودند که 116 نفر از آنان با استفاده از فرمول کوکران به روش نمونه گیری تصادفی ساده انتخاب و جهت تجزیه و تحلیل داده ها از نرم افزار SMARTPLS استفاده شد. نتایج تحلیل عاملی مرتبه سوم نشان داد که ضعف مهارت ارتباطی و حل مسئله، ضعف مهارت ارائه بازخورد، سبک مدیریتی نامناسب، عدم تدوین اهداف واقع بینانه و پایبندی به آن، رفتارها و نگرش نامناسب مربی، تمایل متربی به سبک دستوری، عدم اعتماد به مربیان، فقدان انگیزه متربی، فرهنگ سازمانی نامناسب و فقدان آگاهی، ضعف ساختاری و عدم حمایت مدیران ارشد، سیستم های حمایتی نامناسب مدیریت منابع انسانی و حامی نبودن فرهنگ ملی می توانند به عنوان موانع موفقیت مربیگری مدیران در صنایع پتروشیمی در نظر گرفته شوند. علاوه براین نتایج نشان داد که موانع مرتبط با مربی (91/0)، موانع درون سازمانی (81/0)، موانع برون سازمانی (68/0) و موانع مرتبط با متربی (55/0) به ترتیب دارای بیشترین و کمترین تأثیر بر موفقیت مربیگری مدیران هستند. نتيجه نهايي اينكه مدل آزمون شده موانع موفقیت مربیگری مدیران، از روايي و پايايي مناسبي برخوردار است و مي تواند در صنعت پتروشیمی مورد استفاده قرار گيرد.
